Predictors of organizational commitment among nurses in Addis Ababa, Ethiopia

ABSTRACT

BACKGROUND: Organizational commitment among nurses is a critical job attitude that affects overall success, effectiveness, and quality of healthcare. There is a dearth of evidence regarding the degree of commitment among nurses and the potential predictors that can influence their organizational commitment in Africa, including Ethiopia. This study assessed the magnitude of organizational commitment and its predictors among nurses working at public hospital medical colleges in Addis Ababa, Ethiopia, in 2024.

METHODS: We conducted a cross-sectional study and employed multistage sampling to randomly select nurses working at three public hospital medical colleges in Addis Ababa, Ethiopia. We computed the commitment of the nurses based on the 20-item organizational commitment scale, which uses a five-point Likert scale. To analyze the data, we employed descriptive statistics and multiple linear regression. The significance level was set at p < 0.05.

RESULTS: A total of 411 nurses participated in the study. Females comprised 51.8%, and the median age was 29.0 years (interquartile range: 27.0-34.0). The mean score of organizational commitment among nurses was 62.9 (standard deviation = 13.6) out of 100. Four factors were identified as independent predictors of the organizational commitment scores of nurses: age (B = 0.256, p = 0.010), job satisfaction (B = 2.586, p < 0.001), relationships with colleagues (B = 1.836, p = 0.001), and perceived organizational support (B = 0.631, p < 0.001).

CONCLUSION: The mean score of organizational commitment among nurses working in hospital medical colleges in Addis Ababa, Ethiopia, was 62.9, indicating a need for improvement. The key predictors of the organizational commitment of nurses were age, job satisfaction, relationships with colleagues, and perceived organizational support. Enhancing job satisfaction, perceived organizational support, and relationships among coworkers would be important strategies that can improve the organizational commitment of nurses.
